Shrinking Opportunities for Junior Talent in Ad Agencies Amid Automation

The advertising industry is undergoing a significant transformation, with the rise of automation and AI leading to a decline in staff-level and entry-level roles. According to recent reports, staff-level jobs at U.S. ad agencies have decreased by more than 10% since January 2022.

This trend is causing a ripple effect, intensifying competition for scarce entry-level positions and forcing candidates to adapt. Agencies are now emphasizing skills over traditional experience due to cost pressures and the need to reshape talent.

One of the major challenges for junior talent is the shrinking number of entry-level opportunities. AI is increasingly automating routine tasks, such as data entry, scheduling, and drafting, that juniors traditionally handle. This leaves fewer opportunities for newcomers, making the competition for entry-level positions more intense.

Another challenge is the disappearance of predictable career ladders. The reduction of internships and junior roles that offered learning paths has made it harder for junior talent to navigate their careers.

To counteract these challenges, agencies are focusing on upskilling junior talent, particularly in AI. Technical proficiency in AI tools is becoming an implicit prerequisite for getting hired. Agencies like DEPT, a global agency backed by PE firm Carlyle Group, are growing double digits and have more than 130 open roles across the Americas, emphasizing the need for tech-savvy junior hires.

Small, nimble agencies like Cape and Nice&Frank are also attracting clients due to their ability to deliver quick, high-quality work with less overhead. These agencies are starting to focus more on bringing in and providing support to early-career talent. For example, Nice&Frank, which began with a mostly senior team, is now starting to emphasize early-career talent.

Croud, a digital agency backed by ECI Partners, is also hiring for 11 to 15 roles in the U.S. and has expanded its 12-week summer internship program globally, focusing on underrepresented, early-career talent. Croud has dropped degree requirements to broaden its applicant pool.

Cape Agency is in the early stages of hiring junior talent, working to establish a formal internship program through university partnerships. Kris Tait, chief business officer at Croud, is looking for employees with hybrid skills that can translate creative work across social platforms.

The trend of automation and prioritizing senior and mid-level hires could lead to a shrinking talent pipeline for junior positions in the ad agency industry. Holding companies are increasingly adopting AI and offshoring functions to boost efficiency. However, there is a potential risk that replacing junior associates with AI could save money short-term but might create long-term issues in talent development and innovation capacity.
